Two different objects are being measured. Internal band structures come from compensation practice surveys of large North American employers. Posted range widths come from US and Canadian job postings on Indeed, 2020 to 2024 · The most common error on this card is comparing an internal band to a posted range. Indeed puts the typical US posted spread at about 17% and the Canadian median at 18%, rising to 25% once exact-salary postings are excluded, while internal structures for professional roles are conventionally two to three times that wide. Posted ranges are also not a reliable read on where pay lands: Glassdoor finds 67% of postings contain the actual salary, 22% of salaries fall below the posted range, and more than 60% land below the midpoint. Range width has second-order effects that are now documented rather than anecdotal, with Cornell research in the Journal of Applied Psychology showing wide posted ranges reduce application intent among women and change negotiation behaviour, an effect that narrows when the posting states typical starting pay. The internal-structure reference is a 2019 survey, so treat the structure conventions as durable practice rather than current data.

When it looks bad

Band boxes for adjacent levels overlap heavily and individual points cluster at the top of the lower band, so promotion is the only way to give a raise and several people are already stuck at the ceiling.

Seven of nineteen senior analysts sit above the band maximum while the manager band minimum is below the analyst midpoint.

What to do about it

  • Re-anchor midpoints to a survey source annually and let the band follow, rather than widening the band to accommodate outliers. Widening is the cheap short-term fix and it is what produces overlapping grades two cycles later.
  • Run the merit matrix off compa-ratio position, not off rating alone. With a 3.2% average merit budget per Mercer and 83% of employers spreading it evenly, a strong performer low in band needs 5% to 6% to move toward midpoint, and an even spread guarantees they do not.
  • Narrow posted ranges and add a stated typical starting salary. Cornell research finds wide ranges deter women from applying and change negotiation behaviour, and that adding starting-pay context reduces the effect, which is a posting-copy change rather than a structural one.
  • Audit the gap between posted ranges and actual offers once a year. Glassdoor finds 22% of actual salaries land below the posted range, which is both a compliance exposure in the fifteen US states with disclosure rules and a candidate-trust problem.
